Interim management or a permanent hire: how to choose

A departure or transformation project can raise two questions at once: who will make decisions now, and who will lead the business in the future? Separating them helps you choose interim management, permanent recruitment or a search running alongside temporary leadership cover.

The key points

Choose interim management for a defined stage of leadership. Choose permanent recruitment for a lasting role. If that role cannot remain vacant, plan the interim cover and permanent search together.

01

Will the responsibility outlast the project?

Ask who will own the responsibility once the situation has stabilised.

Finance leadership remains necessary after a difficult close. An integration assignment may end once internal teams take ownership of common processes. The first situation leaves a lasting role to fill; the second may call for leadership through a defined stage.

France Transition defines interim management as external operational leadership for a specific, time-limited assignment. For your search, identify what completion means: the permanent leader starts, internal managers take over or a stage of transformation is completed.

02

Compare both approaches against the same need

Compare responsibilities and the future of the role before discussing candidates.

Use this table to prepare a decision with leadership and HR. An urgent gap may need cover while permanent recruitment proceeds. The choice also depends on whether internal managers can take responsibility in the meantime.

03

Check that the person will be able to act

Leadership responsibility needs matching authority and resources.

Take a decision that is currently waiting: reallocating a resource, approving a hire or changing a production priority. Establish who can make it and who retains approval. If the sponsors give different answers, resolve this before asking the incoming leader to commit.

Describe resources as they stand: filled and vacant posts, approved budget, group support and team availability. A candidate can work with constraints, but needs to understand them and explain their implications.

  • Which decision cannot wait for a permanent leader?
  • Who could take responsibility in the meantime?
  • Which resources are already available to the person appointed?

Describe resources as they stand.

04

Coordinate interim cover and a permanent search

Run two searches only when the short-term and lasting responsibilities justify them.

The interim leader may assess the organisation and help define the future role. The company’s leadership retains responsibility for organisational choices and appointment decisions. Agree what can change during the assignment and what should be discussed with the future permanent leader.

For a lasting position, permanent recruitment is a separate process. Leadership and strategic roles fall within Executive Search. Interim management addresses the temporary leadership requirement.

WheelOfWork identifies professionals and arranges introductions for each need. The selected person then carries out the role with your company. Establish who oversees the assignment, who leads recruitment and when the two processes need to come together.

05

Three situations, three decisions

A leadership departure and a newly created permanent function do not automatically call for the same response.

Examples: a CFO leaves before a financial close, and no internal manager can take over the team. An interim CFO may lead while the permanent search runs. If leadership is already covered and only accounting entries remain outstanding, targeted accounting support may address the actual gap.

A group is creating a permanent HR leadership function. The team, reporting line and responsibilities are defined: it can recruit the permanent leader directly, even if the first priorities involve reorganisation. An interim HR director becomes relevant if decisions cannot wait or a separate stage needs to be completed before the permanent leader arrives.

A CIO needs to take leave during a major change to the information system. If no one can take over decisions and team leadership, an interim CIO can provide cover. If the CIO remains in post and one project needs additional leadership, define the project director requirement first.

06

Review the remaining work before extending

Prepare an assignment’s end by transferring responsibilities and the information needed to exercise them.

Keep the decisions, reasoning, deadlines and unresolved questions. The next leader needs to find budget assumptions, commitments to staff and organisational choices that are still provisional. Arrange a handover conversation where they can ask questions.

If the timetable changes, review the remaining responsibilities before extending the assignment. The interim role may need to change, and the permanent position may need clarification. For the first conversation with our team, bring the reason for the need, pending decisions, available resources and the responsibility you want to retain for the long term.

Before you move on

Key takeaways.

  • Urgency tells you when to act; it does not determine the type of appointment.
  • A permanent leader can take responsibility for a transformation.
  • An interim assignment needs a clear plan for who takes over.

You may also be wondering…

Does urgency mean we need an interim manager?

No. First check whether an internal person can lead and which decisions cannot wait. You can then choose temporary leadership cover, targeted specialist support or direct permanent recruitment.

Can a permanent leader take on a transformation?

Yes. If the function is lasting, the permanent leader can deliver the change and continue to own its results with the team. Explain what remains to be led after the initial stage.

Can we compare costs using just a daily rate and a salary?

Compare total employment costs with the assignment’s fees and expenses, over a comparable duration and with equivalent responsibilities. Include the internal resources required and handover or onboarding work. A daily rate and an annual salary use different cost bases.

Does the interim manager choose their successor?

They can help describe the need or meet candidates if this is agreed. The company retains the appointment decision.
